Create a Performance Profile for Every Position

Effective hiring starts with defining superior performance. It's what a person does with what they have that determines success. Every job has 6-9 deliverables that ultimately determine on the job success. Only after you define superior performance can you assess true competency and performance ability in the interview.

HCS can create a Performance Profile specifically tailored to your job specifications by determining the following content:

  • Define SMART Objectives: A list of the top 5-8 things a person must DO to be successful in the job. SMART Objectives are Specific, Measurable, Action-oriented, Result defined, and Time-based. 
  • The interim steps necessary to achieve the SMART Objectives will be clearly stated. These could include problems to solve, changes to make, team/management objectives, and technical objectives.
  • Deliverables will be in priority order. Tasks are much easier to prioritize than arbitrary lists of skills and experience.
  • Organizational Structure and Interfaces for the position will be clearly stated, including the span of control, types of team members and the complexity of the organization.

Think about it! Assessing competency is easy if you focus on what a person needs to DO, not the experience a person needs to HAVE. This chart shows two ways of looking at the job specs for a Market Research Analyst. The left column shows the characteristics normally identified as important for the candidate to possess, but using them as the basis for finding candidates is not the best way to go. The right column shows how Performance Profiles transform the job description.

Assess the Product/Marketing Strategy

By (date) review the overall product/marketing/channel programs for soundness in light of (describe market changes). By (date) begin the implementation of major programs to accomplish these business objectives: (List)

Address Operational Issues

The company is under-performing in the areas of (list). Set up task forces as necessary to address these issues. The goal for (area of concern) is to improve (sales, profits, turnover, productivity) by (amount) by (date). (Repeat as necessary)

Rebuild and Turnaround Departments

The (department) has major problems in the area of (describe) Within ____ weeks implement a corrective action program to (improve/change/close/upgrade) (describe project). The ultimate goal is to resolve this issue by (describe) by (date).

Address Customer and Distribution Channels The business is not performing adequately across all channels and within certain customer types, specifically (describe). Evaluate existing programs and planned changes for adequacy against the company's annual plan. Revise as necessary to meet the new objectives of (list). Specifically address: (describe, e.g., specific customers, pricing and margins, product line by customer by margin).
Evaluate Financial Strength Review all historical financial data in line with current operating plans, budgets, and forecasts. Determine key areas of concern. These include (describe, e.g., cash management, margins, asset utilization, productivity, staffing, overhead). By (date) be in a position to update the financial plan for the balance of the year with the latest projections. Include key action plans and changes required to meet the proposed targets.

In order to support our aggressive growth plans it's important to strengthen the company in these areas: (describe, e.g., systems, organization, facilities, distribution). By (date) submit a complete business plan describing all necessary resources with a time-phased action plan. Specifically address these issues using outside resources as necessary: (market research, technology changes, customer assessments, capital expenditures, alliances).
